HVAC Service Manager

Location: Cotati, CA

We are seeking an experienced and driven HVAC Service Manager to lead and develop a growing residential service department. This is a high-impact leadership role for someone passionate about coaching technicians, driving operational excellence, and building a strong service culture centered around customer experience, communication, and performance.

This position will oversee an existing team of approximately 5 technicians with a strategic vision to scale the department to 15+ technicians over the next 5 years.

Key Responsibilities

Lead, manage, and mentor a team of residential HVAC service technicians
Recruit, train, and develop technicians while fostering a culture of accountability and growth
Coach technicians on:
- Customer communication
- Sales and service opportunities
- Technical troubleshooting
- Overall customer experience
Monitor and improve departmental KPIs including revenue, average ticket, conversion rates, maintenance agreements, callback ratios, and technician performance
Conduct ride-alongs, one-on-one coaching sessions, and performance reviews
Utilize ServiceTitan and other technology/AI-driven tools to improve workflow efficiency, operational performance, and customer experience
Collaborate with ownership and leadership to support long-term department growth strategies
Ensure technicians maintain high-quality workmanship, professionalism, and safety standards
Assist with dispatch coordination, scheduling oversight, and operational processes as needed
Maintain strong customer satisfaction and team morale

Qualifications

Minimum 5 years of residential HVAC experience
Minimum 2 years in a leadership or management role
Proven experience managing residential HVAC service technicians
Strong leadership, coaching, and team-building abilities
Experience tracking and managing KPIs and technician performance metrics
Proficiency with ServiceTitan required
Comfortable utilizing technology and AI tools to improve operations and efficiency
Strong understanding of residential HVAC systems, service operations, and customer service best practices
Excellent communication and organizational skills
Valid Driver’s License required
EPA Certification required

Compensation & Benefits

Base Salary: $120,000 – $135,000
